DISSERTATION
Title: Examining the role of discretionary human resource practices on workplace loneliness implication during home-based telework
About the thesis:
This dissertation examines the impact of home-based telework on workplace loneliness of employees while assessing the role of discretionary human resource practices. The study uses a mixed-method research design to explore and investigate the proposed th
e linkages in three studies. In Study 1, the research qualitatively explores the impact of home-based teleworking on employees and examines the role of discretionary HR practice. Furthermore, the study highlights the themes that would influence the link between telework and its implications. In Study 2A, we empirically examine the relationship between HbTW and one of its outcomes, workplace loneliness. Further, the factors affecting the given linkage were probed. Drawing from the job-demand resource model and conservation of resources theory, we argue that HbTW can precipitate workplace loneliness through augmented social disconnectedness. In Study 2B, we quantitatively show that counterproductive work behavior (CWB) is one of the instrumental outcomes emanating from the social emotion of loneliness in the telework context. Further, the study probes the role of individual differences and discretionary human resource practices that would influence the relationship between workplace loneliness and the CWB of the employee during HbTW. Overall, the thesis makes several theoretical and managerial contributions.
